بررسی رابطه انگیزش،فرسودگی شغلی و شناخت معلمان ایرانی زبان انگلیسی با مشارکت در توسعه حرفه ای مستمر

چکیده

پژوهش حاضر با هدف تبیین نقش انگیزش معلمان زبان انگلیسی به‌عنوان زبان خارجی در میزان مشارکت آنان در برنامه‌های توسعه حرفه‌ای مستمر (CPD) و نیز بررسی پیامدهای ادراک‌شده این برنامه‌ها بر رشد شناختی و فرسودگی شغلی آنان انجام شد. این مطالعه در چارچوب طرح آمیخته تبیینی متوالی صورت گرفت. در مرحله کمّی، ۴۳ نفر از معلمان با استفاده از پرسشنامه‌های استاندارد انگیزش، شناخت و فرسودگی شغلی مورد سنجش قرار گرفتند و در ادامه، به‌منظور تبیین عمیق‌تر یافته‌ها، با ۱۵ نفر از شرکت‌کنندگان مصاحبه‌های نیمه‌ساختاریافته انجام شد. یافته‌های بخش کمّی نشان داد که انگیزش درونی به‌طور معناداری مشارکت در برنامه‌های توسعه حرفه‌ای را پیش‌بینی می‌کند، در حالی که انگیزش بیرونی با مشارکت در این برنامه‌ها رابطه منفی و با فرسودگی شغلی رابطه مثبت دارد. همچنین میان انگیزش درونی و فرسودگی شغلی رابطه منفی معناداری مشاهده شد. نتایج حاصل از تحلیل داده‌های کیفی نیز همسو با یافته‌های کمّی، چهار مضمون محوری را آشکار ساخت: (۱) فقدان برنامه‌های منظم توسعه حرفه‌ای، (۲) عدم انطباق محتوای CPD با نیازهای عملی معلمان، (۳) نقش مشوق‌های مالی و امنیت شغلی، و (۴) ضرورت برخورداری از محیط کاری حمایتگر. این پژوهش با اتکا به نظریه خودتعیین‌گری، شواهد تجربی ارزشمندی درباره چگونگی تعامل عوامل انگیزشی و زمینه‌ای در شکل‌دهی شناخت حرفه‌ای و بهزیستی معلمان فراهم می‌آورد. دلالت‌های کاربردی یافته‌ها برای سیاست‌گذاران و مدیران آموزشی، بر طراحی و اجرای برنامه‌های توسعه حرفه‌ای منظم، متناسب با نیازها و همراه با حمایت سازمانی کافی، به‌منظور تقویت انگیزش، ارتقای سلامت روان و بهبود کیفیت آموزش تأکید دارد.
